Abstract

Ethical leadership is a modern management approach that emphasizes honesty, fairness, and human dignity. This research examines the impact of ethical leadership on employee loyalty within the administrative context of Herat University. Using a descriptivecorrelational design, a sample of 120 administrative employees was randomly selected. Data were collected through standardized questionnaires (Ethical Leadership by Karshon and Employee Loyalty by Fan et al.). Findings from simple linear regression analysis in SPSS 26 revealed a complex dynamic: while “Role Clarity” showed a strong positive and significant impact on loyalty (Beta=0.430, $mathrm { p } { < } 0 . 0 1$ ), variables such as “Fairness” and “Individual Orientation” exhibited significant negative correlations. Most notably, the primary hypothesis predicting a general positive impact of holistic ethical leadership on loyalty was rejected $scriptstyle ( mathtt { p } mathrm { = } 0 . 5 7 1$ ). The study suggests that role clarity is a more potent driver of loyalty than perceived ethical conduct in this specific educational setting.
